I samtalet deltog Erik Lignell (CHRO,&nbsp;Kivra), Siri Wikander (Chief Strategy Officer, Beyond&nbsp;Talking) och Tommie&nbsp;Cau&nbsp;(Senior&nbsp;Advisor,&nbsp;Cau&nbsp;&amp; Co).&nbsp;<\/em>&nbsp;<\/p>\n\n\n\n<p>Transparenskrav, ett AI-spr\u00e5ng utan motstycke och en tilltagande talangbrist s\u00e4tter allt st\u00f6rre press p\u00e5 organisationer.&nbsp;Under Framtidens&nbsp;HR\u2019s&nbsp;f\u00f6rsta panelsamtal samlades&nbsp;tre r\u00f6ster med djup erfarenhet av HR, ledarskap och organisationsutveckling f\u00f6r att svara p\u00e5 en central fr\u00e5ga: hur tar HR klivet fr\u00e5n reaktiv regelefterlevnad till strategisk partner&nbsp;som verkligen g\u00f6r skillnad?&nbsp;<\/p>\n\n\n\n<h4 class=\"wp-block-heading\" id=\"h-var-befinner-sig-hr-just-nu-nbsp\"><strong>Var befinner sig HR just nu?<\/strong>&nbsp;<\/h4>\n\n\n\n<p>Siri Wikander inledde med ett historiskt perspektiv: HR som profession har funnits sedan vi b\u00f6rjade anst\u00e4lla m\u00e4nniskor, men det var p\u00e5 70-talet,&nbsp;med nya lagar och formaliserade strukturer,&nbsp;som det verkligen blev ett eget yrke. Sedan dess har resan g\u00e5tt fr\u00e5n administration mot n\u00e5got mer strategiskt.&nbsp;<\/p>\n\n\n\n<p>\u2013&nbsp;HR r\u00f6r sig fr\u00e5n att skicka&nbsp;mail&nbsp;till att vara ute i verksamheten, sida vid sida med cheferna. Och det \u00e4r ju&nbsp;det som \u00e4r&nbsp;HR:s&nbsp;k\u00e4rnkompetens. Men \u00e4r man van att jobba reaktivt \u00e4r det ett stort kliv att bli proaktiv,&nbsp;och det f\u00f6r\u00e4ndras inte av sig sj\u00e4lvt. Beteendef\u00f6r\u00e4ndringar tar tid, \u00e4ven om omv\u00e4rlden rusar fram\u00e5t, konstaterade Siri.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Erik Lignell h\u00f6ll med och lyfte en oro:&nbsp;&nbsp;<\/p>\n\n\n\n<p>\u2013 I&nbsp;m\u00e5nga organisationer sker en centralisering av HR-funktionen som riskerar att g\u00f6ra det sv\u00e5rare, inte l\u00e4ttare, att vara en del av aff\u00e4ren.&nbsp;F\u00f6r att verkligen f\u00f6rst\u00e5 vad det \u00e4r som f\u00e5r b\u00e5ten att g\u00e5 snabbare, m\u00e5ste man vara d\u00e4r med cheferna och n\u00e4ra aff\u00e4ren.&nbsp;Vad \u00e4r det som skapar v\u00e4rde f\u00f6r organisationen och var kommer vi p\u00e5 HR in d\u00e4r?&nbsp;<\/p>\n\n\n\n<h4 class=\"wp-block-heading\" id=\"h-hastighet-ai-och-beteendeforandring-tre-nyckelutmaningar-nbsp\"><strong>Hastighet, AI och beteendef\u00f6r\u00e4ndring \u2013 tre nyckelutmaningar<\/strong>&nbsp;<\/h4>\n\n\n\n<p>Tommie&nbsp;Cau, som veckan innan hade bes\u00f6kt konferensen SIME f\u00f6r att ta pulsen p\u00e5 ny teknologi, gav panelen ett utifr\u00e5nperspektiv. Hans r\u00e5d: g\u00e5 p\u00e5 andra konferenser \u00e4n HR-konferenser. Den stora bilden \u00e4r avg\u00f6rande.&nbsp;<\/p>\n\n\n\n<p>Han pekade ut tre saker som blir kritiska fram\u00f6ver:&nbsp;<\/p>\n\n\n\n<ol start=\"1\" class=\"wp-block-list\">\n<li><strong>Hastighet och anpassningsf\u00f6rm\u00e5ga<\/strong>\u00a0\u2013 organisationer m\u00e5ste bli b\u00e4ttre p\u00e5 att agera snabbt i en f\u00f6r\u00e4nderlig milj\u00f6.\u00a0<\/li>\n<\/ol>\n\n\n\n<ol start=\"2\" class=\"wp-block-list\">\n<li><strong>AI-resan<\/strong>\u00a0\u2013 hela organisationens resa, inte bara\u00a0IT:s.\u00a0Det praktiska arbetet med att dela upp ansvar mellan m\u00e4nniska och maskin.\u00a0<\/li>\n<\/ol>\n\n\n\n<ol start=\"3\" class=\"wp-block-list\">\n<li><strong>Beteendef\u00f6r\u00e4ndring och f\u00f6r\u00e4ndringsledning<\/strong>\u00a0\u2013 milt uttryckt &#8220;en gigantisk m\u00f6jlighet fram\u00f6ver&#8221;.\u00a0<\/li>\n<\/ol>\n\n\n\n<p>Siri var inne p\u00e5 samma sp\u00e5r n\u00e4r det g\u00e4ller AI: b\u00f6rja med strukturen, se till att dokument och processer \u00e4r p\u00e5 plats, och sedan \u00e4r det bara att sl\u00e5 p\u00e5 AI. Det tr\u00e5kiga kan effektiviseras bort.&nbsp;<\/p>\n\n\n\n<p>Erik adderade ett viktigt perspektiv: det handlar inte om att en viss roll &#8220;kan f\u00f6rsvinna f\u00f6r att Claude kan g\u00f6ra det.&#8221; Det handlar om att hela organisationen beh\u00f6ver jobba p\u00e5 ett nytt s\u00e4tt \u2013 och fr\u00e5gan \u00e4r vad man g\u00f6r med den tid man frig\u00f6r.&nbsp;<\/p>\n\n\n\n<h4 class=\"wp-block-heading\" id=\"h-varfor-upplever-manga-ledare-ledarskap-som-sa-svart-idag-nbsp\"><strong>Varf\u00f6r upplever m\u00e5nga ledare ledarskap som s\u00e5 sv\u00e5rt idag?<\/strong>&nbsp;<\/h4>\n\n\n\n<p>En av panelens mest \u00e4rliga diskussioner handlade om ledarskap under press. Siri lyfte hur mycket som drivs av systemf\u00f6r\u00e4ndringar, och hur ledningsgrupper ibland saknar f\u00f6rm\u00e5gan att prioritera p\u00e5 grund av interna dynamiker.&nbsp;Hon p\u00e5minde om pandemins tidiga fas, n\u00e4r ledarskapet faktiskt fick ett lyft:&nbsp;<\/p>\n\n\n\n<p>\u2013 D\u00e5 stod ledarna stod f\u00f6r hopp. De tog beslut, v\u00e5gade \u00e4ndra sig, \u00f6ppnade sig. &#8216;Vi st\u00e4ller inte in \u2013 vi st\u00e4ller om&#8217;&nbsp;hette det och den riktningen uppskattade folk. Och det&nbsp;\u00e4r n\u00e5got m\u00e5nga saknar idag.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Tommie lyfte Ukraina&nbsp;som exempel,&nbsp;en&nbsp;\u201corganisation\u201d&nbsp;under extremt tryck&nbsp;som tvingats&nbsp;decentralisera helt \u2013 och lita p\u00e5 att folk l\u00e4ngre ner i hierarkin&nbsp;fattar r\u00e4tt&nbsp;beslut. Det \u00e4r ett ledarskap vi beh\u00f6ver \u00f6va oss p\u00e5.&nbsp;<\/p>\n\n\n\n<h4 class=\"wp-block-heading\" id=\"h-hur-rustade-ar-organisationer-egentligen-nbsp\"><strong>Hur rustade \u00e4r organisationer egentligen?<\/strong>&nbsp;<\/h4>\n\n\n\n<p>Tommie var tydlig: intellektuellt \u00e4r man rustad. Ledare har l\u00e4st samma rapporter och bes\u00f6kt samma event. Men det saknas praktisk pr\u00f6vning.&nbsp;Erik pekade p\u00e5 att den l\u00e5nga h\u00f6gkonjunkturen skapat en kultur av h\u00f6ga f\u00f6rv\u00e4ntningar p\u00e5&nbsp;b\u00e5de&nbsp;arbetsgivaren&nbsp;och&nbsp;p\u00e5 ledarskapet. Nu n\u00e4r pendeln sv\u00e4ngt tillbaka beh\u00f6ver arbetsgivare v\u00e5ga vara tydliga och s\u00e4tta riktning.&nbsp;<\/p>\n\n\n\n<p>Han gav sin egen arbetsgivare&nbsp;Kivra&nbsp;som exempel. D\u00e4r har de tagit&nbsp;bort formella ledarskapsutbildningar till f\u00f6rm\u00e5n f\u00f6r ett tydligt ramverk&nbsp;f\u00f6r vad som f\u00f6rv\u00e4ntas av chefer och klarar man inte det d\u00e5 ska man inte vara chef p\u00e5&nbsp;Kivra. Erik menar p\u00e5 att ledarskap&nbsp;inte&nbsp;sitter i kurser \u2013 det sitter i kulturen i vardagen, i n\u00e4rvaron och i de fr\u00e5gor man st\u00e4ller.&nbsp;<\/p>\n\n\n\n<p>Kivra&nbsp;arbetar ocks\u00e5 med incidentbaserat l\u00e4rande: varje misstag hanteras strukturerat \u2013 vad h\u00e4nde, varf\u00f6r, och hur f\u00f6rhindrar vi att det sker igen? Med ett&nbsp;\u00f6ppet&nbsp;f\u00f6rh\u00e5llningss\u00e4tt skapas psykologisk trygghet och en kultur d\u00e4r folk v\u00e5gar lyfta problem innan de blir stora.&nbsp;<\/p>\n\n\n\n<p>Siri h\u00f6ll med om att enstaka formella ledarskapsutbildningar inte alltid \u00e4r det b\u00e4sta utan menar p\u00e5 att handledning i grupper och att sm\u00e5 n\u00f6ta kontinuerligt \u00e4r att f\u00f6redra.<\/p>\n\n\n\n<p>Det r\u00e5der ingen tvekan om att HR befinner sig vid ett v\u00e4gsk\u00e4l. V\u00e4gen bak\u00e5t,&nbsp;mot administration och regelefterlevnad,&nbsp;\u00e4r&nbsp;kanske enklare&nbsp;att ta, s\u00e4rskilt n\u00e4r omv\u00e4rlden \u00e4r kaotisk. Men de organisationer som lyckas \u00e4r de d\u00e4r HR tar plats i aff\u00e4ren, bygger relationer p\u00e5 riktigt och leder f\u00f6r\u00e4ndring inifr\u00e5n.&nbsp;<\/p>\n\n\n\n<p>\u2013 Culture&nbsp;eats&nbsp;AI for breakfast, avslutade v\u00e5r moderator Martin Sj\u00f6gren med.
